بررسی وضعیت سرمایه روان‌شناختی کتابداران و رابطه آن با راهبردهای مدیریت تعارض

چکیده

مقدمه: نیروی انسانی اصلی‌ترین دارایی سازمان‌ها است. استفاده بهینه از این سرمایه ارزشمند لزوم توجه به این ظرفیت عظیم را بیشتر نموده است. هدف از انجام پژوهش حاضر تعیین وضعیت سرمایه روان‌شناختی کارکنان کتابخانه‌ها و تعیین رابطه آن در پیش‌بینی راهبردهای حل تعارض بود.
روش‌شناسی: پژوهش حاضر پژوهشی توصیفی از نوع همبستگی و دارای اهداف کاربردی است. جامعه آماری این پژوهش را کتابداران کتابخانه‌های عمومی استان سمنان تشکیل می‌دهند. با استفاده از روش نمونه‌گیری تصادفی ساده، تعداد 89 نفر از این جامعه انتخاب شدند. برای گرد‌آوری داده‌ها از پرسشنامه سرمایه روان‌شناختی (PCQ) و پرسشنامه حل تعارض (CRQ) استفاده شد. برای تحلیل داده‌ها، از روش‌های آمار توصیفی و استنباطی شامل آزمون دوجمله‌ای و مدل‌سازی معادلات ساختاری در نرم‌افزارهای SPSS  و Smart-PLS استفاده شد.
یافته‌ها: نتایج حاکی از آن است که سطح سرمایه روان‌شناختی افراد نمونه به‌شکل معناداری بالاتر از متوسط و درزمینۀ راهبردهای حل تعارض سطح آگاهی افراد کمی بیش از متوسط است؛ همچنین در راهبردهای تعارض به‌عنوان امری طبیعی و مثبت، تمرکز بر آینده و ایجاد توافق مبتنی بر سود متقابل، سطح آگاهی افراد نمونه از این راهبردها فاصله معناداری از سطح متوسط نداشت. علاوه بر این در آزمون مدل‌های پژوهش نیز مشخص شد که سرمایه روان‌شناختی به‌طور مثبت و معناداری قادر به پیش‌بینی حل تعارض است. همچنین این متغیر از بین 10 مؤلفه حل تعارض، قادر به پیش‌بینی مؤلفه‌های دیدن تعارض به‌عنوان امری طبیعی و مثبت، ایجاد جو و موقعیت حل تعارض، شفاف‌سازی، و ارائه راهکار و هدف‌گذاری است.
نتیجه‌گیری: تعیین سطح سرمایه روان‌شناختی کارکنان کتابخانه‌ها و بررسی نقش این ظرفیت درونی در تعیین راهکارهای مناسب جهت حل تعارضاتی که برای کارکنان در محیط شغلی به وجود می‌آید، به‌لحاظ نظری کاری بدیع و درعین‌حال، دارای فواید عملی و اجرایی است. درمجموع با بهره‌گیری از یافته­‌های این پژوهش می‌­توان به کمک نیروها و توانمندی‌های درونی افراد اقداماتی جهت حل مشکلات میان فردی و بهبود روابط در محیط‌های شغلی صورت داد.
